Hiring a sales director: 7 mistakes to avoid

Published 4 November 2026 · 6 min read · Nicolas Martino

The sales director is often the hire with the most direct impact on revenue. It is also one of the hardest to get right: good salespeople know how to sell… themselves. Here are the mistakes we see most often, from our perspective as former sales directors.

1. Hiring a CV rather than a context

An excellent sales director in a structured large group can fail in a fast-growing SME, and vice versa. The first question is not “who is the best?” but “what does my company need over the next 18 months?”: conquest, structuring, turnaround, digital transformation of sales.

2. Confusing individual performance with leadership

The best salesperson on the team will not necessarily make a good director. The role requires recruiting, coaching, KPI-driven management and arbitration. Assess the ability to make others succeed, not just personal records.

3. Not challenging the figures

“40% growth”, a “€10m portfolio”: these figures need to be understood (market share, market context, the candidate’s real role) and verified through references. A peer who has held the role knows which questions reveal reality.

4. Overlooking method

How does the candidate build a sales plan? Which indicators do they track every week? How do they manage a pipeline, a key account negotiation, a team missing its targets? A clear method is the best predictor of repeatable results in your company.

5. Only considering people who apply

The best sales directors are employed and performing: they do not answer job ads. According to LinkedIn, around 70% of professionals are not actively job hunting. Direct approach is often essential.

6. Underestimating cultural and managerial fit

The sales director’s style must work with the CEO’s and with the team’s culture. A mismatch in values or pace is quickly paid for in team departures.

7. Rushing onboarding

The first 90 days are decisive: key customers, offers, team, processes. Plan the onboarding, check-ins and realistic probation objectives.

Our approach

At Businessful Minds, the partner in charge of sales recruitment was a sales and BU director and Executive Committee member for more than 20 years. He assesses every candidate as a peer, presents at least 3 to 4 profiles, and the assignment is covered by a “Satisfaction or Replacement” guarantee for up to 12 months.
